The management of workers through Artificial Intelligence (AI) is one of the priority areas identified by the European Agency for Safety and Health at Work within the framework of the Healthy Workplaces Campaign: Safe and Healthy Work in the Digital Age.

This is a sensitive topic: managing work and workers through algorithms and AI systems (AIWM – Artificial Intelligence in Worker Management) raises significant concerns. Distrust among workers — and companies as well — is a reality, particularly in a context where the use of digital technologies continues to grow and remains, mostly, misunderstood by many of those involved. Therefore, it is essential to develop strategies that ensure the protection of occupational safety and health, while enhancing productivity and efficiency gains.


How do AI management systems work?

These systems rely on the collection and processing of data — often in real time — related to the workplace, the tasks performed, and workers’ performance. This data feeds algorithms that can generate:
•    Automated decisions, where the system defines the outcome without human analysis or intervention;
•    Semi-automated decisions, where the system provides recommendations that support a conscious and informed decision by those responsible for managing work within companies.
The scope of application is broad, ranging from task allocation and supervision to performance evaluation.


What risks have been identified?

The impact of AI on work management goes beyond efficiency gains: there are clear risks to occupational safety and health, especially psychosocial ones.
•    Increased performance pressure: constant monitoring and work intensification reduce autonomy and generate frustration and stress, often lowering individuals’ productivity, creativity, and proactivity;
•    Physical risks: excessive work pace and heavy workloads increase the likelihood of musculoskeletal disorders and occupational accidents;
•    Organisational climate: intensive use of AI-based management systems may result in less individualised evaluations, increasing perceptions of unfairness, excessive competitiveness, and social isolation, while reducing team collaboration and communication.
•    Loss of skills: when such systems are widely used, there is a risk of diminished cognitive capacity and the weakening of essential skills.


The challenge: more robust and worker-centred systems

The main challenge is to develop more robust algorithmic management systems that, not only optimise processes, but also act as tools for identifying and preventing risks to workers.

This means:

  Supporting workers in a personalised way;
  Providing managers with information that enables safer and more effective decisions;
  Incorporating safety and health indicators as central aspects of algorithmic models;
  Promoting adequate training and information for everyone involved.


The algorithm must incorporate worker’s safety and health

The adoption of AI in work management is already a fast-growing reality. However, distrust remains high, particularly due to the associated psychosocial risks. While companies see opportunities for productivity gains, many are still unprepared to address the impact that these systems may have on workers and, consequently, on business sustainability.

The future of AI-driven work management must, therefore, integrate workers’ safety and health as central elements. Only then will it be possible to ensure a balance between technological innovation, productivity, and people’s protection.
